I'm not sure how, but what I do is just edit the "youngest retiring age" and "oldest retiring age" to a bigger number. So they stay on even at 38.

maybe that works but players at 39 and 40 even at 38 get their stats decrease, so a star player like Cafu from A.C. Milan became a normal or even a bad player because of
the normal aging process, like in real life.... so is it worth to change this ???

You can flirt with the ability-dropping thingy by simply editing the value in some file. Not hard to do, and it's worth it.

Ah, Shearer finally retired in my game, at around 39 or 40......
